Can you imagine two heavy weights like Sales Training and Sales Mindset squaring off in the ring? It might be one exciting sparing match. Both are critical to ensuring sales professionals get to, and remain at the top of their game. Which is most important?
Sales training is a very broad category that includes everything from sales process, product knowledge, dealing with objections, open and closing skills, prospecting, territory management, listening skills, networking, presentation skills, and funnel administration, to name some of the assorted topics. This is not a short list. The sales rep would ignore any of these items at his or her peril. Many would be correct to think sales training would rank right up there, perhaps being the hands-on bet if you were to wager who would win the match.

Research has found that successful sales people are more likely to engage in constructive thinking while unsuccessful sales people are prone to think in counter-productive ways. The best sales people are effective thinkers. They think in a way that helps them perform at an optimal level.
So will the red shorts or the black shorts win? In the perfect world, our match would end a draw. Let us assume the recruitment and selection process has filtered for sales competencies. The learning and development teams today are right to begin with sales training. The reps need to understand the company's sales process, the products, and acquire the requisite selling skills.
Once the sales training is covered, the rep has had an opportunity to practice and become proficient. At this point, it is appropriate to turn development efforts to understanding and leveraging sales mindset. Leaning how to become an effective thinker and align ones thinking with the thinking of top performing sales professionals can lead to new levels of sales success.
Professional athletes and sports teams have long understood and valued the concept of leveraging mindset. Three Things That are Wrong With Most Executive Pay Plans (and How to Fix Them)

When a company experiences a decline in its financial numbers, the finger is often pointed at the easiest culprit: the compensation plan. The “plan” lacks the motivational effect desired, or the plan does not focus attention on desired behaviors; or the plan isn’t retaining the company’s key people. So you consider a redesign. But putting a new plan in place doesn’t necessarily guarantee it will work any better than its predecessor. Often, the plan is developed with little time, foresight, analyses or attention on the key issues that can significantly impact the ability of the plan to succeed. The fact is, plan mechanics aren’t usually to blame for the plan’s malfunction; there are inherently internal issues that affect the ability of the plan to focus attentionon the right activities. The problems typically fall into three main categories:

1. Overly Complex Plan Design. If you want to guarantee the demise of executive compensation plan, make it difficult to understand. Plan “designers” often tend to try to accomplish too much within the plan in order to satisfy all of the parties involved, but the irony is they end up not serving any aspect of the business very well. Or they try to address every possible performance scenario and put in so many caveats that it leaves heads spinning. To alleviate this issue, follow the “KISS” adage – Keep It Simple, Stupid!

2. Administration Gridlock. When plans are overly complex, they can be very difficult to administer on a timely basis. Often, the complexity also adds an element of ambiguity, because it is difficult to define all the scenarios and caveats of a plan when you’re are dealing with a multitude of layers and too many variables. When administration becomes difficult, plan participants can begin to question the plan’s administrators - and ultimately lose faith in the plan itself.

3. Unclear Goals. When an executive compensation plan is too complex and hard to understand, it become even more difficult to explain to the participants - the executive loses focus (since they cannot understand the plan or what the company really wants) and, in effect, their motivation is reduced. Many companies devote considerable time and resources to developing compensation plans, then fail to educate their executives about their compensation plans or adequately communicate their goals and objectives. As a result, the company may find that the executive are unable or unwilling to meet the performance metrics set forth by the plan, so they continue on a course that doesn’t reflect the appropriate business direction or realities.

A Systematic Approach

To avoid the need to continually reexamine the executive compensation plan, it is important to dissect the plan (and its inherent problems) in order to attempt to develop one that really works. Using a systematic process for assessment, design and administration will help to eliminate some or all of these issues and help you implement an executive pay plan that will be far more effective at meeting your company’s goals.

The following six-step process may be followed for a systematic approach to plan design:

Step 1: Clarify the Company’s Strategic Business Plan

It is not unusual for a company to attempt to design a new compensation plan without having a consensus among the Board and top management as to where their focus should be, which performance goals to emphasize, and (in some cases) what the role of the executive should be. In order for the plan to be effective, these focus items must be identified and prioritized. This strategy should be used in defining the concepts for the new pay plan.

Step 2: Determine the Desired Mix

The design of the executive compensation plan should begin with a determination of what the reasonable and appropriate compensation package is for the company’s executive positions. This should be based on reliable market data from the company’s peers and industry segment(s) against which the organization measures itself. In addition, the degree of variability should be defined – that is, what will be the mix between fixed pay (salary) and variable elements (consisting of short- and long-term incentives)?

For public companies, the mix tends to be more heavily weighted toward variable compensation, (including the use of stock-based awards), since equity is readily available, although the nature of the awards is shifting from stock options to restricted stock units, restricted stock, stock appreciation rights, and other programs. For privately held firms, the emphasis is typically on cash-based capital accumulation, however, many private companies are realizing the importance of some form of equity compensation within the compensation package in order to compete with their public counterparts.

Once the compensation package mix is determined, the company should decide on its intended Executive Compensation Philosophy, which will serve as the reference point for evaluating the current program and designing the new pay program.

Step 3: Develop a Draft Plan

In this step, the parts come together to create a plan that will support the organization’s Strategic business Plan in the most effective manner. The parts include:

· Participants;

· Basis for payment of awards (performance metrics and weightings);

· Form of payment (cash, stock, or combination);

· Timing of awards (current year, defined performance period, career-based, or deferred);

· Setting and performance targets and thresholds

· Award determination and funding; and

· Rules for administering the program

The plan should be designed with a degree of flexibility to recognize changes in business strategy, so that the entire plan need not be changed in this event. A key element of success here is to design a plan that has a clear focus for the achievement of the company’s goals, based on a consensus among the Board and Top Management.

Step 4: Modeling the New Plan

To anticipate how the plan may operate once implemented, the company should conduct a cost/benefit analysis to see how the executive will be rewarded under different performance scenarios. If they are performing at their level of expectation, they should be paid at the right level (typically at market), and vice-versa. A well-designed plan that was sufficiently modeled will help to motivate and retain a company’s key executives, and should also spotlight (and possibly eliminate) weaker members of the executive team.

Step 5: Implementation and Administration

Putting a new plan into operation requires a good deal of work and thorough communication, including a strong message from the Board top management that they unequivocally support the plan. This goes a long way ensuring that participants understand the organization’s commitment to the plan’s success. Communications should be targeted to the participants themselves, as well as the corporate staff that’s responsible for plan’s administration. The form of communication should vary for each audience, since each group has to understand it in a slightly different way.

When installing a new plan, careful attention should be paid to identifying and addressing transitional or phase-in issues, so as to not rankle the participants or demotivate them. Processes to transition to the new plan could include running parallel systems, grandfathering some performance objectives and other related issues. To ensure smooth implementation of the program and keep executives focused on desired results, an active system of communication and feedback should to continue to focus the executive’s attention on the desired results, an active system of communication and feedback should be established (obviously on a higher level than with programs covering the rank and file).

Top Management, the Compensation Committee and the Board should take the time to review performance against goals on a periodic basis so that they can identify areas for corrective action before the damage is done. Such a system continues to reinforce the company’s commitment to the plan’s success and can enhance the executive’s motivation and performance.

An executive compensation program requires a significant investment of time and resources; an appropriate communication mechanism will enhavnce the plan’s ability to accomplish its objectives and will in turn benefit both the organization (in increased performance) and the executive (with awards commensurate with that performance).

Step 6: Monitoring and Corrective Action

Once the plan is implemented, it will be easier to tell how effective it will be at focusing executive’s attention on the desired results. If the results don’t match up with expectations, the company needs to find out why and take remedial action. Be careful not to throw the baby out with the bathwater; redesign is an on-going process that must be carried out on a timely and continuous basis. If the plan is designed well and with sufficient flexibility, it may only need to be tweaked in order to shift the emphasis to the desired results

You've heard it. I've heard it. You need a resume to find a job. Right?

Wrong! What you really need is a non-resume strategy. That's right. A job search approach that doesn't require you to focus all your attention on preparing and distributing a resume.

We discovered this fact of life many years ago when we realized that the job market follows the same marketing rules as the business market. That realization was the beginning of the alternative job search movement. And the first target of some serious re-thinking was the value (or lack of it) of the resume.

Traditional job search wisdom requires that your first step into the job market is to write a resume. Unfortunately that doesn't square up with the way hiring decisions are made. No one is going to hire you based on a resume.

Ask any hiring decision-maker how he/she goes about the process of hiring. Ask them what, in the final analysis, goes into their decision to bring a certain job candidate on board. Very few will tell you that it's based on a consideration of what the candidate used to do for someone else (as expressed in the resume).

More frequently they will tell you that they want someone they feel confident will fit into the team as a productive member. And how do they determine that? Most will tell you that they like the candidate and feel that they have good rapport and chemistry with him/her.

What builds this rapport and chemistry? Our studies have shown, hands down, that the most important thing a candidate has done to further his/her candidacy is to show that they've done their homework and learned about the goals of the organization as well as of the decision-maker.

So, what is the Non-Resume strategy?

Well, in place of spending countless hours, writing, rewriting, tweaking your resume and then mass distributing to job sites, job openings, a bunch of companies, agencies and recruiters, you spend your time doing the following:

1. Use Google and library resources to identify organizations that are consistent with your career choices.

2. Within those organizations, identify the decision-makers who would most likely have an interest in someone with your qualifications . . . in other words, the persons who could be your next boss.

3. Use various communication strategies to get an invitation to meet face-to-face with those decision-makers (not an interview). Among those communication strategies are referrals by people who know or have access to them, phone calls, letters of introduction, emails, or direct person-to-person contact.

The good news is that it takes less time and energy to implement a non-resume strategy than the weeks and months it takes of nervous waiting for the mail or the phone to ring . . . and then rehashing your resume campaign for the second, third or fourth time.

If you are selling a product over the phone, the same maintenance of appearance and hygiene apply. The reason is psychological. If you are trying to sell a product over the phone to a customer, you will speak with a confident tone of voice, because you know you are dressed to act professionally. When you are a salesperson in a store, stand with a confident posture to emphasize your professional and clean appearance to those around you. Make eye contact with the customers to build their trust. Build a relationship with the customers by asking them what they need, how they are doing, and telling them some things about yourself. Explain how the product or products they are thinking about purchasing will benefit their lives. Politely suggest which product, or products to purchase. Explain how the suggested products will benefit them over the other product or products they wanted to buy. If they need time to decide, call them back when it is convenient for them, or leave them for ten minutes to browse and think in the store.

If the customer returns, or is willing to talk on the phone, address them by their first name to let them know you remember them. If the customer is still reluctant to purchase the product, or products, show that you understand, and offer them a free sample of another product, or a coupon for a discount off a popular product. If they have further inquiries, answer them with honesty, and sincerity in your facial expression, and tone of voice. If you don't know how to answer the question, ask a co-worker, or manager to assist you in answering the question. This shows the customer, that you want to help him or her get the best service and benefits from the store, or Phone Company's product.

If you succeed in getting a sale, or several sales, you should always ask your manager and colleagues what areas you should improve. Selling is a method of survival. Food, clothing, and everything else, is sold each day without notice, or question. It is important to note that those who sell the most are usually sociable, positive, and kind to others. Moreover, if you build relationships, keep a clean appearance, maintain persistence, and respect others, you may be the best salesperson the store, or Phone Company has hired.

Wanting to take care of you and your needs as a customer rather than just your order involves time, follow up, research and money. What takes a business from good to great is an investment in you, their customer. It is my opinion that it is this extra stretch of time and effort that often takes the true success stores in business and makes them something worth talking about.

So how do you become one of the exceptions in business and push yourself beyond your competitors? In concept it is simple--focus on meeting and exceeding your customer’s needs. In practice it takes work; let’s take a closer look at how you can create something worth talking about in your business by focusing on the concepts of Y.O.U.

Your customer is your life-blood. Let’s face it, without customers you would be done, right? Do your customers know that? They should! Think of ways to tell them how important they are, everyone likes to feel important, appreciated and needed. Here are some examples of ways that you can make sure your customers know they are appreciated:
-On the phone--after they call for information or to place an order or to complain about a problem, always end the call with your appreciation for their business and support.
-With their order—include a note of thanks and an offer to contact you if there is anything more you can do to help.
-On your website or in your store—post a visual sign thanking them for their business.
-With follow-up--provide a follow up call or send a postcard or email shortly after they give you their business thanking them.

Others decide how good you are. Sure you love your company and are convinced that you offer the best service or products. However, people don’t care nearly as much about what you think of your business as what their friends have to say about it. Focus on each and every customer, viewing them as a friend and working to gain their satisfaction and support. Ask them for feedback and implement their suggestions. If you get lazy in this area it will show. Letting just a few unhappy customers leave your store can also quickly unravel all that you have worked to build up in the way of a good reputation. This is where the hard, consistent work of making every customer a satisfied one will come to reward you.

Until you sacrifice, you will not succeed. I believe that true customer service is really about sacrifice. You must be willing to sacrifice in a few key areas:

Time-it takes time to respond to each email, phone call or complaint personally, promptly and with sincerity—do it! Your customers will notice the difference and appreciate your efforts. Go out of your way to exceed their expectations. If you don’t have the product they need, help them find it form someone else. If they don’t understand something, offer to walk them through it. If they need something quickly, offer more than one option to get it to them on time. This kind of sacrifice will leave an indelible mark in their minds and over time can create a fierce loyalty to your company.

Money-you must be wiling to sacrifice some of your immediate profits to make customers happy. Offer a refund if they are not satisfied, a discount if you make a mistake and give gift certificates toward future orders to keep them coming back for more. The profits you will “lose” by doing this is simply an investment in the long term health and growth of your business. If you are trying to make each dollar count, wait to upgrade your printer or fax machine. Customer service is NOT the area to pinch pennies.

The beauty of offering great customer service is that you have a built in guide to help you—yourself! I encourage you to take some time to view your business from an outsider’s perspective. View yourself as the customer and meticulously scrutinize each area of your experience as a customer with your business. Look for ways to improve what you already have in place and implement things that you are currently overlooking. I am convinced that if you truly focus on the concepts of Y.O.U., everything will benefit and you will have a business that YOU would want to support!

Many states will allow you to practice in their state with a license from another state, but some will require you to recertify-check the policies in the state you intend to work in to be sure. How long it will take you to get registered depends on the program. A BSN (Bachelor of Science in Nursing) program will generally take you four years to complete. ADN (Associate Degree in Nursing) programs take three years, and are usually offered by community and junior colleges. A nursing diploma offered by a hospital will also take around three years. All three paths qualify you to become an R.N., but most ADN and diploma graduates will go on to pursue their BSN for a broader education. Many hospitals offer tuition reimbursement for nurses who decide to choose this route.

Expect to be in demand. Nursing is definitely a growing field, and now is a good time to get into it. If you choose to go into nursing, you should be able to find a job-no matter where you live. With one of the most numerous generations in American history getting ready to retire, demand for nursing is only expected to increase in the years ahead. As a nurse, expect to have the upper hand in salary and other job negotiations for decades to come.
